我跟Bob(我们混外企的好多中国人都有个英文名字,别问我为什么)是七八年前在A司工作认识的,我们虽不在一个部门,但是做过同一个项目,所以有所接触。四年前,我到B司工作,不想在有天在同一个楼面遇到了他,一问,他来B司有段时间了。去年,我到了C司,上个月,你猜怎么着,没错,我又碰到他了,他刚来上班两周。

都说铁打的营盘流水的兵,我们两个“老兵”碰到一起自然不免又八卦我们知道的人做的不知道的事。我俩前后在三家公司共事过,古人说“百年修得同船渡”,算算看,我估计我跟他的缘分应该至少有个小几百年了。

打住,你们怎么这么爱跳槽啊?

老实说,还真是爱跳,是真爱!我服务过的几千人的公司,能拿长期服务奖(满五年)的百分比低于10%。而身边的同事、同学,个个神通广大,行踪飘忽,几周不见,有时就要问问是不是另有高就了。

根据2016第一季度职场调研报告显示,一线城市中上海第一季度的员工主动离职率最高,其次是北京、广州、深圳。2015年,国内各城市整体离职率为17.6%。

这个接近20%的数字,我曾经跟A司总部一个工作了十几年,喜欢讲公司高层冷笑话的美国同事分享过。在我们是同事之前,他就做过一份工作,就是在他那个州的独立日报做编辑,一干就是几十年。我猜总部因为他一直在报纸上批评A司的各种不是,就把他“招安”了。当时我跟他聊到这个数字,是想告诉他,我们中国那里是跟你们美国这里不一样的,大家的投入度(Engagement)虽然高,但是忠诚度(Loyalty)绝对不高,总部要不多多支持,那我们在中国就只能瞎忙活,倒头来人都留不住。

当时他没有对我给出的离职率表现出惊讶,他回答说那么接下来的两年半里,我们只有50%的概率作同事了,对吗?我还真被他说着了,后来我离开了A司。不是我不喜欢公司,或者非要验证他的计算正确。而是身处北上广,旁边的人都在找更好的机会,每个人都听说别人跳槽升职薪水翻倍。这样的故事多了,就鼓励了更多的人迈向自己的淘金梦。当初,我也一定是这样就着了魔,义无反顾地奔向了新公司。

当然个人的发展,有各种各样的原因,但行业的离职率,则是市场的增长率决定的。我不敢说这是放之四海而皆准的,但是外资医药行业的确是这样的。2009~2013年,前十大外资医药公司在中国都保持着两位数增长,流动率也相应高居不下。

很多外国人都很奇怪,怎么在中国动不动就是经理了,他们干了几十年还在基层的都一大堆。没办法,发达国家经济稳定了很久,又都经历过大的经济危机,员工自然更谨慎地看待一份工作。而中国在全世界很多公司的年报版图里,还是Emerging Market,在这种新兴市场里,不拿出个经理的Title,招人是有点困难的。职称在中国招聘职场上,一直在恶性“通货膨胀”。剪头发的都是总监了,你好意思干了这么久还是经理吗?

再看我跟Bob,我们有个共同点,就是我们的职业,都是专业性很强的那种。虽然中国改革开放了三十多年,但各种专业工种缺口,一直存在,否则不会忍受我们这样跳来跳去。现在企业非常讲求实用主义(Utilitarianism,请注意这是一个中性词),雇用一个人就是要让他独当一面。所以有种说法说外企把女人当男人用,把男人当牲口用,的确这么回事。企业都喜欢雇用熟练工,要求有经验。反过来如果你不适应,绝对不会强留。

我跟宝岛台湾的人力资源聊过,那边的换岗率怎样。回答是台湾地方小,大家都没什么动力换工作。其实这个回答的背后是这些年台湾经济低增长率低迷。从2000~2014年,台湾增长平均值4%,所以就业市场也就没有那么火爆了。他还说多亏了这些年两岸交流频繁,台湾人过来多了,就业才活跃了些。

我相信随着随着中国的经济增长率从8%到7%到6%,整个就业市场也会逐渐趋于稳定。就像美国这些成熟市场,A司招个一百人,州长都会出面感谢;而削减一个部门十几人,也会闹游行和劳动仲裁。

那个时候的外企,就不会像当年一样在中国如狼似虎地招人,或者变本加厉地挖角。而每个坑上的萝卜也会越来越谨慎,轻易不跳槽。

所以今天,如果你有机会,我觉得还是可以挑战一下自己,跳一跳。莫等闲,白了少年头,空悲切!毕竟谈恋爱都要处好几个才知道自己喜欢什么样的呢,世界那么大,总要去看看。
